社會網絡分析(Social Network Analysis)的理論與技術,已漸為管理研究者接受與採用,且不斷的修改與驗證。雖然已有研究利用社會網絡分析探討員工工作滿足與離職意願的關係,但過去的網絡研究多集中在關係型態與不同關係帶來的不同資源管道,卻少有研究分析網絡結構的影響。本研究以社會網絡分析方法探討組織內員工在人際網絡結構位置上的不同會對工作滿足產生何種影響。本研究將人際網絡分為諮詢網絡與信任網絡進行分析,並以一資訊化組織與兩間傳統科層式組織做為資料蒐集對象,綜合兩種型態下的員工工作滿足如何受到人際網絡結構位置的影響。位於諮詢網絡中心點的員工在組織日常工作上扮演著能協助組織正常運作的角色,諮詢網絡中介點的員工則是知識與訊息的「橋」,而位於信任網絡中心點的員工則在工作現況方面,獲得較多的滿足。本研究結果發現員工工作滿足主要受到信任網絡中心位置的影響,在組織內愈是信任同事的員工,其工作滿足的程度較高,顯示出組織管理者於組織正常運作時應重視觀察員工諮詢網絡及信任網絡的形貌及變化,以提昇團隊合作及促使員工不斷成長。

英文摘要

Social Network Theory and Network Analysis have often been adopted in Organizational Behavior studies. Related studies mainly include those topics such as voluntary turnover, intellectual capital, project management, attitude contagion, and for sure, job satisfaction. However, most researches focus on resource access, relational content and mutual trust, but few are related to network structure. In this paper, we study the association between an employee's network structural position and his job satisfaction. Central position and go-between position in advice network and central position in friendship network are examined. Data are collected from one hi-tech multinational corporation with matrix structure and two bureaucratic organizations. Analytical result shows that central position in advice network will help raising employee's job satisfaction.
