在人力資源逐漸轉型的今日,優秀人才取得與創新能力之提升是企業與國家競爭力之主軸。對於企業,好人才取得並非難事,重要是如何讓優秀人才持續為企業成長而努力。最直接的影響在於雇主、員工雙方往來的互動,這種互動的本質就是所謂的員工關係(Employee Relation)。國內已有許多的相關研究,但對於員工關係的概念仍相當缺乏。基於上述,本研究目的為歸納出明確的員工關係意涵,同時找出員工關係之重要因素,並運用層級分析法(Analytic Hierarchy Process)與德菲法(Delphi Method)整理出各因素之權重分配以提供企業改善員工關係環境之方向。本研究依上述方法進行的調查得到以下發現:(1)找出十六個影響員工關係重要因素,對於企業管理者欲改善組織內部員工關係環境,提供了最佳改善方向。(2)由本研究所完成之重要因素權重得知,最重要構面為「勞資協商」,其次分別為「勞工投入」、「組織特性」及「領導者特性」。此顯示,除了「勞資協商」外,其餘三者亦為影響員工關係之重要因素。(3)在所有影響因素中,專家所重視之十六項因素中,其權重累計占總權重的50%分別屬於「勞資協商」、「組織特性」及「勞工投入」三大構面。此說明了員工關係是一種動態的系統,組織環境、勞方與資方三者相互影響,皆為員工關係上重要角色。 |
英文摘要 |
In the current era of human resource's transition, the core of the competitions between corporations is focused on the acquirement of adequate human resources and the capability of innovation. To corporations, the most vital task is not how to obtain capable human resources, but rather how to ensure the existing ones continuously contribute to the progression of the firm. The most immediate influence exists between employee and employer's interaction, and the interaction's foundation is the employee relations. There are many relative researchs in Taiwan, but the whole concept of employee relations is very deficient. On the basis of the above mentioned , the purposes of this research is generalizing a clear denefition of employee relation and finding out the factors and weights which used to provide the direction for the corporation's improvement by utilizing Delphi Method and Analytic Hierarchy Process. With the above mentioned methods, the research find that: (1) Find the sixteen important factors which provide the corperation to impove their internal employee relation's environment. (2) According to the result of this research, the most component is Labor consulting and the next are Employee involvement, Organization character and Leadership. It indicates that they are influential factors to employee relation. (3) The important factors' weight are 50%, and they are Labor consulting, Organization character and and Employee involvement. It indicats that the employee relation is a dynamical system, and each of them are mutual interact. |
