Negative gossip is prevalent in the workplace, but its effects on employee outcomes yield inconsistent conclusions. This research filled the knowledge gap by linking the connection between Negative Workplace Gossip (NWG) and work engagement and by incorporating harmonious passion as a mediator and job resourcefulness as a moderator. Data were collected from 393 full-time hotel employees. The researchers used structural equation modelling and the PROCESS macro to test the hypotheses. The results revealed that NWG had no direct effect on work engagement. NWG had a positive impact on work engagement via harmonious passion. The positive effect of NWG on harmonious passion was greater for job-resourceful employees. Job resourcefulness moderated the indirect influence of NWG on work engagement through harmonious passion. Our findings reflect the theories underlying the job demands-resources model and propose that NWG is a challenging job demand for job-resourceful employees. |

負面八卦普遍存在於職場中,過去研究對於負面八卦與員工結果變項之關係卻存在著不一致結論與看法。因此,本研究為彌補此研究缺口,探討負面八卦與工作敬業之關係,並將諧和式熱情作為中介變數與工作資源豐富性作為干擾變數。資料來自於393名全職飯店員工,並採用結構方程模型和PROCESS檢測研究假設。研究結果顯示負面八卦對於工作敬業之直接效果不存在。諧和式熱情完全中介影響負面八卦與工作敬業之關係。對於具有工作資源豐富性特質之員工,負面八卦對諧和式熱情具有較正面影響性。高工作資源豐富性會干擾負面八卦經由諧和式熱情影響工作敬業之中介效果。基於工作要求-資源模型理論,本研究提出負面八卦對於具有工作資源豐富性特質之員工而言,是一個具有挑戰性的工作要求。 |
