本研究旨在探討心理契約違反對工作滿意及離職意向的關聯性,並分析社會支持在心理契約違反與工作滿意及離職意向間的干擾效果。最後抽樣242位義務「張老師」為研究對象,研究結果顯示:一、心理契約違反與工作滿意達顯著負相關,且與離職意向達顯著正相關;二、整體社會支持對心理契約違反與工作滿意及心理契約違反與離職意向皆具有干擾作用;三、同事支持對心理契約違反與離職意向亦存在干擾效果。最後,本研究結果在實務管理上的應用及相關建議提出討論。

英文摘要

The aim of the study is twofold: first, to explore how psychological contract violation affects both job satisfaction and turnover intention, and second, to analyze the moderating effect of social support on the relationship between psychological contract violation and job satisfaction, and on the relationship between psychological contract violation and turnover intention. The effective study group bases on 242 volunteers of ”Teacher-Chang”. The results indicate: 1. the existence of a negative relationship between psychological contract violation and job satisfaction, as well as the existence of a positive relationship between psychological contract violation and turnover intention, 2. the existence of the moderation of full social support in the relationship between psychological contract violation and job satisfaction as well as in the relationship between psychological contract violation and turnover intention, and 3. the existence of the moderation of colleague support in the relationship between psychological contract violation and turnover intention. At last, the study offers a discussion of related applications and makes suggestions on practical administration.
