本研究依據社會影響理論,探討並驗證團隊安全氣候、安全責任感知覺、正負面安全行為(包括安全順從與不安全行為)與員工工作安全(包括危險事件與意外傷害)之間的關係。本研究以北部某消防局的46個消防分隊與所屬的272位消防隊員為研究對象,進行兩階段的問卷調查。研究假設以多層次結構方程模型來驗證。研究結果顯示:(1)團隊安全氣候可直接降低員工不安全行為;(2)團隊安全氣候可正向提升員工的安全責任感知覺,並間接增進其安全順從行為;(3)透過員工不安全行為的中介,團隊安全氣候可間接降低員工危險事件的發生;(4)透過員工安全責任感知覺與安全順從行為的中介,團隊安全氣候可間接降低員工意外傷害的發生。依據研究發現,本研究提出相應的理論與實務意涵。

英文摘要

Drawing on social influence theory, this study described and examined the relationships among group safety climate, employees' felt safety responsibility, positive/negative safety behaviors (comprising safety compliance behavior and unsafe behavior), and employees' work safety (comprising dangerous events and physical injuries). Our research participants were 272 frontline firefighters nested in 46 teams in a city fire department of the Northern Taiwan. We conducted a two-wave survey to collect data and examined hypotheses using the multilevel structural equation modeling (MSEM) method. The results of MSEM showed that: (1) group safety climate directly decreased employees' unsafe behaviors; (2) group safety climate enhanced employees' felt safety responsibility, and indirectly increased employees' safety compliance behaviors; (3) through the mediation of unsafe behaviors, group safety climate indirectly decreased employees' dangerous events; (4) through the mediation of felt safety responsibility and safety compliance behaviors, group safety climate indirectly decreased employees' physical injuries. On the basis of the research findings, this study offered relevant theoretical and practical implications.
