過往師徒制研究多聚焦師徒關係對徒弟帶來的助益,較少研究探討師徒關係中師父的心理健康。本研究以資源保存理論為基礎,探討指導他人能否提升師父心理資本,進而降低工作倦怠,同時檢驗正念特質對前述關係是否有調節效果。本研究以目前職場角色為師父的全職員工為研究對象進行兩階段問卷調查,回收176筆資料。結果顯示:(1)指導他人對師父的心理資本有正向影響;(2)指導他人可透過心理資本減緩師父的工作倦怠;(3)當師父的正念特質程度較高時,相較於低者,其心理資本與工作倦怠的負向關係變得更強;(4)當師父的正念特質程度較高時,相較於低者,指導他人透過心理資本減緩工作倦怠的間接效果會變更強。最後根據本研究結果,提出實務與後續研究建議。

英文摘要

Although accumulated research consistently indicates positive effects of mentoring received for protégés such as increased promotion opportunities and enhanced job satisfaction, relatively little research examines the impacts of the mentors' psychological health in the mentorship. The current study, in line with the conservation of resource (COR) theory, investigates whether mentoring others is related to psychological capital, which in turn impacts burnout. Moreover, the current study examined the moderating role of mindfulness on this indirect relationship. The two-wave data were collected, and 176 full-time employees who serve as mentors were participated in this study for examining our hypotheses. The results demonstrated that (1) mentoring others was positively related to psychological capital, (2) psychological capital mediated the relationship between mentoring others and burnout, (3) the relationship between psychological capital and burnout became more negative when trait mindfulness was high than when trait mindfulness was low, and (4) the indirect relationship between mentoring others and burnout (via psychological capital) became more negative when trait mindfulness was high than when trait mindfulness was low. Theoretical and practical implications were discussed in the current study.
