本研究旨在將核心自我評價理論認為核心自我評價對產出變項分別具有直接、中介及調節影響效果的觀點,運用至探討核心自我評價對職家增益與工作承諾的影響效果。本研究採用問卷調查法,以263位本國銀行已婚女性電話行銷人員為樣本,結果有如下發現:(1)工作對家庭增益能部分中介核心自我評價對工作承諾的正向影響,家庭對工作增益能部分中介核心自我評價對工作承諾的正向影響。(2)核心自我評價在工作對家庭增益─工作承諾、家庭對工作增益─工作承諾間具有調節效果,當核心自我評價程度愈高,工作對家庭增益─工作承諾、家庭對工作增益─工作承諾的正向關係將強化。

英文摘要

The purpose of this study is to apply core self-evaluation (CSE) theory that CSE has direct, mediation and moderation effects on outcome variable, respectively, to explore the effects of CSE on work-family enrichment and work commitment. This study adopts a questionnaire survey method and takes 263 domestic bank married female e-markers as sample. The results are as follow: (1) The work-to-family enrichment (WFE) can partially mediate the positive effect of CSE on work commitment, family-to-work enrichment (FWE) can partially mediate the positive effect of CSE on work commitment. That is, the mediation model is established. (2) The CSE has moderation effects between WFE-work commitment and FWE-work commitment. When the CSE degree is higher, the positive relationships of WFE-work commitment and FWE-work commitment will be strengthened. That is, the moderation effect model is established.
