本研究旨在探討一所體制內的六班小校,如何發揮組織韌性以成功擺脫少子化的困境。本研究透過半結構式深度訪談和文件分析收集相關資料,據以了解學校在教學創新過程的策略運用,進而發揮韌性以實踐特定教育理念,終能翻轉學校命運使之免遭裁併校的危機。研究結果顯示,個案學校在因應少子化衝擊時,所展現出的組織韌性,成功發展出轉型方向與解決少子化危機的階段暨策略,總共經歷了以下四個階段:一、「準備期」:學校透過「發揮韌性領導以突破現有困境」、「盤點組織動能以尋求課程活化」與「委請專家諮詢以協同精進成長」,為學校轉型前做足準備。二、「磨合期」:學校藉由「組織韌性突圍以展現專業態度」、「韌性復原以凝聚團隊共識」以及「韌性團隊以齊心協力合作」,促成團隊成員間的彼此合作。三、「轉型期」:學校展現「同時兼顧學力確保與多元智能」、「活化學習內容以展現辦學特色」、「善用內外部資源以達軟硬體兼具」以及「公開資訊以展現優質特色亮點」等成效,創造出多元轉型策略與優勢作為。四、「適應期」:學校採取「化繁為簡以穩固現有基礎」、「持續精進以開拓教育新頁」以及「協力共好以共創美好未來」,適時調整腳步以朝向學校永續發展邁進。 |

This study aims to explore how a small, six-class elementary school within the system demonstrates organizational resilience to successfully overcome the challenges posed by declining birth rates. The research collects relevant data through semi-structured in-depth interviews and document analysis to understand the strategic application of the school's teaching innovations. By leveraging resilience to implement specific educational philosophies, the school ultimately reversed its fate and avoided the crisis of being merged or closed. The research results indicate that the case school, in responding to the impact of declining birth rates, displayed organizational resilience and successfully developed a direction for transformation and phased strategies to address the low birth rate crisis. This process encompassed the following four stages: 1. "Preparation Stage": The school thoroughly prepared for transformation through "exercising resilient leadership to overcome existing challenges," "assessing organizational dynamics to seek curriculum revitalization," and "consulting experts for collaborative growth." 2. "Adjustment Stage": The school promoted collaboration among team members by "demonstrating professional attitudes through organizational resilience," "rebuilding resilience to consolidate team consensus," and "cooperating with a resilient team." 3. "Transformation Stage": The school exhibited multiple transformation strategies and advantages by "balancing academic achievement and multiple intelligences," "revitalizing learning content to showcase school features," "leveraging internal and external resources for comprehensive development," and "publicizing information to highlight quality features." 4. "Adaptation Stage": The school adopted measures such as "simplifying to solidify the existing foundation," "continuously improving to open new chapters in education," and "collaborating for mutual benefit to create a better future," adjusting its pace towards sustainable development. |
