本研究目的在探討護理人員之組織承諾,並分析其相關因素。研究採量性調查法,樣本來自服務於高屏地區地區醫院以上層組之醫院,及精神科專科醫院之護理人員,共492人。研究工具為研究者修改自「組織承諾量表」之量表,其問題共分為組織認同、努力意願、及留職傾向三構面,量表之信度呈現cronbach α及ICC值皆為0.8809。研究結果發現1.護理人員在三構面的組織承諾並不高;2.性別與學歷與組織承諾無關:3.年紀輕與未婚者的組織承諾較高;4.服務於精神科專科醫院的護理人員組織承諾最低;5.服務於私人機構的護理人員組織承諾較政府機構者高;6.護理長與年資高的護理人員組織承諾較低。此研究結果可提供護理主管在領導,輔導或激勵護理人員時作為參考。

英文摘要

The purpose of this study was to explore nurses' organization commitment and its related factors. The study was designed as survey quantitative research. Four hundred and ninety-two nurses were recruited from medical centers, regional hospitals, local hospitals, and a psychology specialty hospital in southern Taiwan. The research questionnaire was modified from the Organizational Commitment Questionnaire and the Cronbach α and ICC value of the modified questionnaire were the same (0.8809). The results were as follows: 1. Nurses' organizational commitment was not high; 2. There was no relationships between sex or education level and organizational commitment; 3. Young and unmarried nurses had higher organizational commitment; 4. Subjects in the psychology specialty hospital had the lowest organizational commitment; 5 Subjects in private hospitals had higher organizational commitment than those in public hospitals; 6. Head nurses and senior nurses had lower commitment. The results can be used as a reference for nursing managers in lading nurses.
