護理人員逾時下班是國內外共通問題,工作時間過長使護理人員身心俱疲、工作滿意度下降、流動率高,進而影響照護品質。本專案自2008年10月1日至2009年4月30日止,藉由彈性運用人力、改變交班方式、簡化護理記錄及妥善運用輔助人力等措施,解決因資淺人員多影響工作效率、非專業性工作繁重、護理記錄書寫耗時、交接班費時、工作切割不明確等造成逾時下班的問題。結果:逾時下班率由92.1%降至29.1%、逾時下班時間由1.83小時降至0.7小時,對逾時下班不滿意度由95%降至20%。本專案確實達到改善護理人員逾時下班情形,且在同一督導單位平行展開,期望未來更深入探討以嘉惠更多臨床護理人員。

英文摘要

Working overtime is the major problem among nurses. It leads to nurses' physical tired low job satisfaction, and reduces the quality of caring patients. Working overtime is due to junior staffs' less effectiveness and workloads in non-professional function. Besides, time-consuming in records and hand-over shift, and undefined job classification should be considered. To solve the problem by flexible manpower management, hand-over shift changing, nursing records simplification, and fully utilizing assistant. The showed that overtime rate decreased from 92.1% to 29.1%; overtime hours reduced from 1.83 to 0.7, and dissatisfaction rate lowered from 95% to 20%. Finally, we achieved the improvement of nurses' working overtime, and has been carried out in parallel in the other wards of the same supervision. We hope to do more in-depth to explore and benefit more clinical nurses.
