本研究之目的在於探討醫院組織氣氛、員工工作滿足與離職傾向之關係,採橫斷式預測相關的研究設計,針對台東市三家醫院之全職員工(工作滿6個月以上者)為研究對象進行資料的收集,共得有效樣本773份。研究結果顯示:(1)醫院組織氣氛與員工工作滿足具有顯著正相關性;(2)醫院組織氣氛、員工工作滿足與離職傾向具有顯著負相關性;(3)年齡、教育程度、服務年資、醫院層級別及權屬別在醫院組織氣氛有顯著差異;(4)年齡、婚姻狀況、教育程度、服務年資、職位、醫院層級別及權屬別在員工工作滿足有顯著差異;(5)年齡、宗教信仰、婚姻狀況、教育程度、服務年資、職位、職類、醫院層級別及權屬別在離職傾向有顯著差異;(6)年齡、認同、內在滿足、外在滿足對離職傾向具有顯著預測力。研究結果可作為醫院管理者實務上之參考。

英文摘要

The purpose of this study was to compare the variation between demographic characteristics and various hospital properties in terms of hospital organizational climate, job satisfaction, and turnover intention. This was a cross-sectional predictive correlational study. All Hospital Employee enrolled in the study has worked over than 6 months in Taitung Area. In total, 773 effective returned questionnaires. The results showed that: 1) There is a positive correlation between hospital organizational climate and employees' job satisfaction. 2) There is a negative correlation between organizational Climate, employees' job satisfaction, and turnover intention. 3) There are significant differences in hospital Climate in terms of age, level of education, seniority, position, hospital scale, and hospital properties. 4) There are significant differences in job satisfaction in terms of age, marital status, level of education, seniority, position, hospital scale, and hospital properties. 5) There are significant differences in turnover intention in terms of age, religious belief, marital status, level of education, seniority, position, job category, hospital scale, and hospital properties. 6) Age, identification, intrinsic satisfaction, and extrinsic satisfaction are significant in predicting turnover intention. Amongst, age has the highest predictability. The results can be of practical reference to top managers of hospital.
