企業倫理議題近年來已引起學術界的廣泛討論,因企業倫理議題絕非個人道德層面的議題而已,其所涵蓋的層面及其所造成的影響,將遠遠超越其它企業功能。本研究置焦於組織內部運作效益的層面,探討企業倫理價值作為的塑造,對組織成員承諾態度的反應及成員-組織配適間的關聯。另也將瞭解企業組織成員其背景資料的不同如員工性別、年齡、行業年資及服務的部門等在上述各研究變項中,是否會呈現明顯的差異。本研究以台灣流通連鎖產業為主要研究對象,共發出300份問卷,回收282份,有效問卷為274份。研究發現企業倫理價值對組織承諾具有顯著的正向影響,即員工認為企業的倫理價值愈高,員工對組織承諾程度愈高。組織承諾對成員-組織配適亦具有正向的影響關係。但組織企業倫理價值對成員-組織配適並無顯著的關係存在,但若以組織承諾為中介,則兩者有顯著性的間接效果存在。此外,企業組織成員其背景資料的不同對研究變數均呈現偏向正面的認知。除企業規模外,如員工性別、年齡、行業年資及職位高低等在企業倫理價值、組織承諾及成員-組織配適等研究變項,皆有顯著的差異。本研究並進一步對理論模式進行修正,試圖找出更符合台灣流通產業的衡量變項。

英文摘要

In the past decade, managers have witnessed a dramatic increase in attention to business ethics and corporation social responsibility. The purpose of this study was to assess the relationship among corporate ethical values, organizational commitment and person-organizational fit using a sample of 274 working adults. Results indicated that corporate ethical values was positively related to organizational commitment; organizational commitment was positively related to person- organizational fit; but corporate ethical values was not related to person- organizational fit. This study was meaningful to the managerial implications and theoretical research. It also indicated the research limitation and the directions of future research.
