依據資源基礎(RBV)理論觀點,在諸多企業可用以塑造組織競爭優勢的資源中,人力資源是其中的一個重要項目,美麗創意經濟時期,更須有嶄新的思維。由於人力資本是美髮服務業營運績效的關鍵,本研究探討組織的人力資源管理措施經由員工技能的中介效果,對於提升與激勵員工產能之貢獻。本文以103家美髮沙龍店家(307名設計師)做爲研究樣本。經結構方程模式(structural Equation Model, SEM)驗證後發現,人力資源管理措施對工作績效的影響達顯著水準;此外,人力資源管理措施對工作技能有正向影響;而工作技能對工作績效亦有正向影響;最後,人力資源管理措施透過工作技能的中介效果對於工作績效有顯著的正向影響。

英文摘要

According to the resource-based perspective (RBV), among the various resources that could generate a firm's competitive advantage, human resource management (HRM) is considered as one of the most important factor. In the hairdressing industry, human capital does play a pivotal role in determining a salon's success. This research aims to investigate into the mechanisms of how the implementation of HRM practices can enhance employee productivity through improved employee job skills. This study collected questionnaires from 103 hair salon owners and 307 hairdressers and by using structural equation model (SEM) to analyze the collected data. The statistical results indicated that HRM practices had significant effect on employee job performance, whereas employee job skill had significant positive effect on job performance. Lastly, employee job skill mediated the positive relationship between HRM practices and employee job performance.
