工作危險性、機動性對消防人員工作與家庭衝突之相關研究分析

背景目的：消防人員是第一線的救災人員，更是每個家庭的成員之一。身處工作領域與家庭領域中，當無法兼顧來自工作角色與家庭角色的需求而導致的壓力，並產生工作家庭衝突，會對工作滿意度造成影響。本研究旨在對於重視團隊精神的消防人員，探討在工作家庭衝突與工作滿意度間的關係，並釐清團隊凝聚力的中介效果。方法： 以臺中市政府消防局外勤消防人員為研究對象，採問卷調查，共發放510份，扣除104份無效問卷，實得有效問卷計406份，回收率80%。問卷資料包括個人基本資料、工作家庭衝突量表、工作滿意度量表、團隊凝聚力量表，採描述性統計分析、驗證性因素分析及階層式迴歸分析等統計方法。結果： 消防人員工作家庭衝突愈高會使工作滿意度降低；工作家庭衝突會完全透過團隊凝聚力的中介歷程影響工作滿意度。結論： 消防單位應積極安排家庭活動，邀請家屬瞭解消防工作環境，認同消防工作的辛勞；組織內應實行工作分享，透過同仁彼此間協助，減少個人工作負荷；各單位應營造友善職場氣氛，增進彼此間情感，避免人際間惡性衝突。藉由上述做法，提高團隊凝聚力減輕對工作家庭衝突的覺知，進而提升對工作的滿意度。
