本研究以五位高雄市偏遠地區國小初任校長為參與者,探究其行政困境與因應方式,研究方法上以厚實描述的深度半結構式訪談為主,3位男性與2位女性初任校長被要求提出遭遇的困難與如何改善其工作環境,總計八次訪談。透過編碼與歸類的步驟進行資料的整理,最後則根據研究結果撰寫結論與省思。經由資料分析與彙整,本研究發現資深校長不願參與這些因位置偏遠的弱勢地區的校長遴選,因此多半任命初任校長擔任,偏鄉學校行政困境在於組織衝突、資源稀少與學校內部關係衝突與主任聘任有關。當初任校長面對偏鄉學校高風險家庭所產生困境時,他們要以同理心、正向思考、持續溝通、尋求外部資源協助與學校發展優先等方式因應。 |
英文摘要 |
This study focuses on five beginning elementary school principals in remote areas of Kaohsiung City, exploring their administrative predicaments and coping strategies. This study heavily employs in-depth, semi-structural interviews in detailed descriptions as the major research method. Three male and two female beginning principals interviewed are asked to list all kinds of difficulties that they might encounter and how they might react to improve their working environments, with eight interviews for each school principal. All the collected data are sorted out through codification and classification, producing the research outcomes, which are then used as the basis of conclusions and after thoughts. By analyzing and compiling the data, the study has found that seldom are senior principals willing to participate in principal selection in these remote areas. Therefore, most principals there are beginners. The conclusions of this study show that the sources of administrative predicaments are related to "the inter-organizational conflicts," "the lack of resources," "the intra-school public relationship conflicts," and "the appointment and recruitment of the directors." Thus, the suggestions from this study to these beginning school principals are that when they are challenged with the predicaments caused by high-risk families in their schools, they should approach the situations with strategies based upon "empathy," "positive thinking," "continuous communication," "seeking external resources," and "putting the school development on the top priority." |
