超時工作(或稱加班)是華人社會明顯的工作場域特徵之一,也經常被列為華人社會重要的社會問題。許多研究針對員工出現加班的原因進行探討,但仍然缺乏員工出現加班行為的整體性架構。本研究從心理感受的角度提供一整體性員工加班行為的架構,針對在台灣的22位員工進行訪談研究,初步的分析結果為員工對加班產生七種心理感受:(1)安心感;(2)無奈感;(3)一體感;(4)精進感;(5)成就感;(6)掌控感;(7)無效率感,從中發現工作相依性、民族習性與工作自主性提供許多合理化超時工作的基礎。 |
英文摘要 |
Working overtime is one common phenomenon in the Chinese workplaces. Working overtime is often recognized a critical social problem in the Chinese societies. Extant literature has started to explore why employees work overtime; however, we still lack an overarching and grounded model to account for the emergence of working overtime from a Chinese cultural-psychological perspective. We interviewed a total of 22 employees in Taiwan. The findings of this study reveal that employees have 7 psychological states in working overtime: feeling (1) at ease, (2) helpless, (3) identified, (4) improved, (5) achieved, (6) control, and (7) inefficient. Implications are further discussed. |
