雖然主管部屬交換與組織成果之間的關聯已經確立,但在這種關係下的個人層次機制仍然是不明朗。根據角色與內部效能理論,本研究擴展理解主管部屬交換如何產出任務績效與朝向組織之公民行為之雙元機制的整合模式。作為社會交換與角色擴大的歷程,高品質主管部屬交換激勵出互惠義務,而這些義務則表現在員工敬業貢獻,進而提升更多的朝向組織之公民行為。又透過第二過程中,高品質主管部屬交換強化部屬的自我效能感,從而提高任務績效。研究樣本來自194服務業員工與89位主管配對資料,問卷採三段時間發放。研究假設檢定結果顯示,主管部屬交換分別對朝向組織之公民行為與任務績效皆具有正向關係;又主管部屬交換連結到敬業貢獻,進而提高朝向組織之公民行為;而自我效能對主管部屬交換與任務績效關係則不具有中介效果。

英文摘要

While the link between leader-member exchange and organizational outcomes is well documented, research on the individual-level mechanisms underlying this relationship remains less clear. Drawing on role and internal efficacy theories, this study develops the integrated model of dual mechanisms to demonstrate how leader-member exchange produces organizational citizenship behaviors targeted toward organization and task performance. This study investigates the salience of the mediating mechanism of work engagement in explaining the processes of social exchange and role enlargement by which leader-member exchange elicits OCB targeted toward organization. In this study, the role of self-efficacy in mediating the indirect effect of leader-member exchange on task performance is also examined. Using data collected from 194 subordinates and 89 managers over three time periods, hypotheses are tested that the main effects of leader-member exchange on OCBO and task performance are supported. Leader-member exchange is linked with work engagement, in turn to enhance OCBO; while self-efficacy will not mediate the relationship between leader-member exchange and task performance.
