本研究目的在於探討企業人力資源管理措施對員工留任意願的影響;其次,分析人力資源管理措施對員工工作價值觀的影響關係;第三,則是分析工作價值觀對留任意願的影響關係;第四,工作價值觀在人力資源管理措施與留任意願之間具有中介影響效果。透過立意抽樣選取我國臺南市、高雄市、屏東(縣/市)商務旅館、汽車旅館公司做為研究對象,並且以櫃檯人員、餐廚人員、房務人員、領班、兼職人員,採電子問卷方式進行問卷發放,有效回收樣本數為131份。透過迴歸分析結果顯示:1.工作價值觀(工具性價值)在人力資源管理措施(傳統管理型)與依變項留任意願(價值契合)之間具有部份中介影響效果;2.工作價值觀(工具性價值)在人力資源管理措施(自由裁量型)與依變項留任意願(價值契合)之間具有完全中介影響效果。企業人力資源管理措施無論是採取傳統管理型,將各種工作職務作業程序、任務、職責規範的謹然有序,或者是採取自由裁量型的彈性薪資、激勵制度、鼓勵參與決策,企業在最基本維持員工生活基本所得部分若遠低於產業內薪資水準,可能就無法讓員工產生想要在公司久任的想法。

英文摘要

The objective of this study is to examine the impact of corporate human resource management (HRM) practices on employee retention intentions. Additionally, it analyzes the influence of HRM practices on employees' work values, and thirdly, it investigates the effect of work values on retention intentions. Fourthly, it explores the mediating effect of work values between HRM practices and retention intentions. Purposeful sampling was used to select business hotels and motels in Tainan City, Kaohsiung City, and Pingtung (County/City) of Taiwan as the subjects of this study. The survey targeted front desk staff, kitchen staff, housekeeping staff, supervisors, and part-time employees, using an electronic questionnaire for data collection. A total of 131 valid responses were obtained. Regression analysis revealed that: 1. Work values (instrumental values) partially mediate the relationship between HRM practices (traditional management style) and the dependent variable of retention intentions (value congruence); 2. Work values (instrumental values) fully mediate the relationship between HRM practices (discretionary management style) and retention intentions (value congruence). Regardless of whether businesses adopt traditional management styles, with well-ordered job procedures, tasks, and responsibilities, or discretionary styles with flexible salaries, incentive systems, and encouragement of decision-making participation, if the basic livelihood income provided to employees is significantly lower than the industry salary standards, it may not foster employees' desire for long-term tenure in the company.
