對所有企業而言,人才都是十分珍貴且極為重要的資源,然而企業推動菁英人才管理卻存在潛在的對立與衝突。依據過去的研究顯示,企業越重視菁英人才管理的措施推動,無論對企業或員工的績效都有正向的影響效果,然而在其中存在對立影響的層面卻少有觸及。本研究總共收集25家企業318份有效樣本,並採取階層線性模式研究方法,檢驗企業實施菁英人才管理會提高員工職涯滿意度(光明面),但是同時也會提升員工離職傾向(黑暗面)的雙面刃效應,並進一步探討程序公平對此影響過程之調節作用。研究結果發現菁英人才管理會正向影響員工職涯滿意度;而程序公平在菁英人才管理與員工的職涯滿意度之間有顯著的強化效果。然而,本研究並未發現菁英人才管理會提升員工的離職傾向,反而發現會降低員工的離職傾向;而程序公平在菁英人才管理與員工的離職傾向的正向關係也並未檢驗出有緩解作用,顯示菁英人才的雙面刃效應在本研究中並未獲得驗證。本研究結果之研究結論、管理意涵、未來研究方向也於本文最後一併提出討論。
