現今處於交通便利且資訊發達的時代,「全球化」世界已經來臨。當企業發展到多國籍經營時,外派人員出現的需求,將於全球化世界的來臨隨之增加。根據文獻指出企業在甄選外派人員時,會評估他們的國際經驗、外向性、抗壓性等三者為主要甄選考量。於外派任務當中,往往對於當地不熟悉的文化、語言及當地生活習慣而感到陌生,像是處在於逆境中。員工無法適應當地不同的生活與文化環境,很容易造成離職的念頭。根據研究,外派適應對於外派任務成功與否為最重要的一環。且因外派任務失敗產生的平均成本為20萬至100萬美元之間,其他無形的成本亦包含在內。 本研究經由文獻分析,以台灣籍之外派人員為施測對象,採滾雪球之方式及企業抽樣方式,共發出研究問卷750份,回收有效問卷為135份,問卷回收率為18%,應用統計軟體之描述性分析、皮爾森相關積差分析、複迴歸分析、差異性分析以及應用結構方程式分析驗證結果。根據統計分析結果歸納出研究結論如下:1.逆境商數對外派適應有顯著正向影響;2.外派適應對離職傾向有顯著負向影響;3.整體模式關係具有良好適合度;4.逆境商數、外派適應及離職傾向在部分個人變項上有顯著差異。 最後就本研究之研究發現與管理意涵作探討,並具體呈現研究貢獻與建議,以供學術界與企業界作為參考之用。

英文摘要

Nowadays with development of convenient communication and development of information, the “globalization” world is approaching. As a corporation developed to multinational corporations, the demand of expatriate will increase by following the advent of globalization. According to literature, when enterprises are selecting expatriates, they evaluate expatriates’ international experiens, extraversion, and emotional stability. These factors are the most important concern. In the mission of overseas assignment, unfamiliar culture, environment, language, and custom of host country are strange to expatriates. Just like they are living in adverse circumstances. If expatriate could not adapt different customs of host countries, they might bear the tendency to quit more. According to the literature, expatriate adjustment is the key factor of overseas assignment. Not only does it directly costs the companies approximate US $250,000 to $1,000,000 on average when the oversea assignment failed, but also it includes other intangible cost. This study selected the expatriates of Taiwanese as subjects. By using snowball sampling and purposive sampling of industry, there were 135 effective questionnaires returned among 750 questionnaires distributed. The usable returned rate was about 18%. The data was analyzed by a variety of statistical methods, such as descriptive statistics analysis, Pearson correlation analysis, multiple regression, analysis of variance and structural equation modeling. After integrating the results of empirical analysis, the findings of the study are as follows: 1. Adversity quotient has a significant and positive effect on expatriate adjustment. 2. Expatriate adjustment has a significant and negative effect on turnover intention. 3. A good model fitness of relationships exists among each construct in the study. 4. Adversity quotient, expatriate adjustment and turnover intention are significantly different based on some demografic variables for expatriates. Finally, this researcher takes the discussion with the conclusions and management implications of this research and provides concrete contributions and suggestions for industrial and academia reference.
