本研究旨在探討女性排球教練於執教男球員過程中所面臨的性別角色衝突之歷程，以及了解女性教練如何在職場上與家庭如何取得工作與家庭的平衡。個案依潔教練（化名）為國中甲級排球聯賽男子組中唯一之女性教練，執教掌兵符之外，訓練、比賽、課業、生活教育等皆一手承擔，並於十年間榮獲六次排球聯賽冠軍。本研究應用生命史之回憶自傳，藉由深度訪談探討依潔教練與其所指導過的畢業校友，瞭解教練生命中與排球運動的緣起及執教經驗。分析訪談資料後發現：一、女性教練領導男性球隊的過程中除了盡本份外，須展現韌性發揮女性細膩特質，以剛柔並濟的方式來帶領團隊。二、在面臨懷孕生子及孩子成長照顧時的家庭與工作衝突時，由於家人的支持與退讓，得以專心投入訓練工作。三、女性教練帶隊成績輝煌，對部分的男性教練帶來壓力，顯示出性別上的偏見掩蓋排球專業表現的錯誤認知。四、教練的身教與樹立典範，刻苦耐勞訓練學生，學生畢業受到各界肯定，從中得到身為教育者的最大回饋，因而更投入教育工作，形成正向的回饋循環。

The purpose of this study is to explore the conflicts process of a female coach who coaching a male team. Furthermore, this study is to explore how to keep balance for a female coach between her job and family duty. The case is coach Gou who is the only female coach in the first level junior high school volleyball league. Coach Gou has won six times champion title in ten years. I use life story method to interview her and her students to understand her volleyball coach life experiences. I analysis t he data then find the following. First, coach Gou has to express her female characteristics in leading her volleyball team, in a way combined with authority and benevolence. Second, when she face the conflicts between births her kids and works, the way to resolve the conflicts is her family support her to work and then have finance return to family. Third, her excellent coaching performances bring kind of pressure to some male coaches. This reveals a strong gender bias that blind the true coaching performances. Fourth, her role model is working hard and dedication that make her students have the same behaviors. The growth and reputation of her students make her deep satisfied and invest more efforts in her career.
