企業要在競爭激烈的旅遊市場立於不敗之地,必須要具備良好經營與管理人才策略,本研究發現人力資源管理制度議題所提之裙帶關係影響甚巨,當裙帶關係占有主導地位時,將會在工作環境中產生不同對工作價值的認同,及影響離職意圖的差異狀況。本研究對象主要針對國內旅行業員工為樣本,施以問卷調查,實收問卷312份,再將回收之資料依量化研究做有規則的方法檢驗。本研究結果:(1)裙帶關係對工作價值觀具有顯著正向影響;(2)裙帶關係對離職意圖具有顯著正向影響;(3)裙帶關係對人力資源實踐具有顯著正向影響;(4)工作價值觀對離職意圖產生負向影響;(5)人力資源實踐對工作價值觀具有顯著正向影響;(6)裙帶關係會透過人力資源實踐間接影響工作價值觀。

英文摘要

In order to keep an invincible position in the highly competitive tourism market, tourism companies must have good management and strategy of human resource management. It is also important that employees have a good relationship with the company. When the situation dominated by nepotism, it will generate different recognition of work values, and also affecting the intention to resign in the work environment. The results of the research might be valuable to management for the tourism industry managers. Besides, it could also provide references and strategies for companies to reduce the turnover rate of employees. The main objects of this research are the employees of the domestic travel industry. To collect the research data, we did the questionnaire survey, and there were 312 questionnaires received. The results of this study: (1) Nepotism has a significant positive influence on work values; (2) Nepotism has a significant positive influence on quitting intentions; (3) Nepotism has a significant positive influence on human resources practice; (4) Work values have a negative influence on quitting intentions; (5) Human resource practice has a significant positive influence on work values; (6) Nepotism indirectly affects working values through human resources practice.
