本研究的目的是針對任職於社福型非營利組織的員工進行調查研究,探討組織文化與員工工作態度的相關性、組織文化對工作態度的影響程度並了解個人特性之不同是否在組織文化、工作態度的各個構面上有顯著差異;期待藉此研究結果提供經營管理者形塑組織文化,提升員工工作態度之參考。 本研究採取量化研究,在檢閱組織文化、工作態度相關文獻後,以問卷調查方法蒐集資料,共發出440份問卷予全國社福型非營利組織,回收有效問卷338份,運用spss.19統計軟體分析後,有以下主要發現: 1.在個人特性上,以女性為主,青壯年是主力,高於一般水平的教育程度; 擔任主管職位,不受性別影響,需累積相當年資方能升遷。 2.職位、性別與年齡等個人特性間存在顯著工作態度差異 3.組織文化與工作態度呈現正相關性,以支持型文化、創新型文化最明顯。 4.組織文化對工作態度具有正向顯著影響,以支持型文化和創新型文化最明 顯。 依據本研究結論闡述的意涵,提出如下建議: 1.善用良好教育基礎之人力資源,增進社福型非營利組織回應服務需求效 能。 2.看見個人特性差異,因勢利導提升工作態度。 3.重視組織文化對工作態度的影響,形塑支持、創新的組織文化為主,科層 型文化為輔。 |
英文摘要 |
The purposes of this study were the relationship between organizational culture and work attitudes in the social welfare foundation of Taiwan. Look forward this study provides some suggestions as the references for managers to shape organizational culture. A total of 440 questionnaires were sent out to the social welfare foundation, 338 valid questionnaires were collected, and the data were analyzed by using spss.19 statistical software. The main findings in this study were: 1.Sample personal characteristics: mainly female, mainly middle-aged, higher than the general level of education; There are no gender differences and need accumulate years in supervisor positions. 2.There are significant differences in work attitudes between positions, gender and age. 3.Organizational culture and work attitudes had positively correlated. Particularly, supportive culture and innovative culture had the best correlation with work attitudes. 4.Organizational culture has a significant positive impact on the work attitudes. Particularly, supportive culture and innovative culture had the best impact on work attitudes. Based on the above results, this study offers some suggestions: 1.use the human resources of good education to improve the effectiveness of social welfare foundation in responding to service needs. 2.Attention to differences in personal characteristics, the situation to improve work attitude. 3.Attention to the impact of organizational culture on the work attitude, shape support and innovation organizational culture, and complement the advantages of hierarchical culture. |
