本研究聚焦於任務多元化,其目的在檢視團隊創新氣候與環境易變性這兩個情境因素對任務多元化與團隊績效之調節影響。同時,為能更深入瞭解這些構念間的複雜關係,本研究以學歷多元化與公司年資多元化為任務多元化之衡量指標,進行個別分析與探究,總計收集55個研發團隊資料(包括55份直屬上司問卷與323份團隊成員問卷),並以階層式迴歸統計進行調節效果之分析。研究結果發現,當團隊內部之創新氣候愈高時,成員們在學歷水準方面的差異性愈高,即學歷多元化程度愈高,愈能提高團隊績效(包括創新程度與計畫符合度)。此外,當團隊成員共同知覺到外部環境之快速變化程度時,由不同時點進入公司的成員所組成之團隊,即公司年資多元化愈高,愈能提高團隊績效。由此可知,在特定團隊情境之調節影響下,不同類型的任務多元化將能有效地發揮其效能,對團隊績效產生正向影響。

英文摘要

This present study focuses on the job-related diversity and aims to explore the boundary conditions of job-related diversity and team performance. The purpose of this study was to investigate the moderating effects of team innovative climate and environmental uncertainty on the relationships between job-related diversity and team performance. Further, this study considered two types of diversity: educational diversity and organizational tenure diversity. There are 55 team leaders and 323 engineers, totally 55 teams, responding to the survey. Results showed that seniority diversity was positively related to team performance under the high-uncertain environment. Results also showed that the higher the innovative climate, the stronger the positive relationships of educational diversity and team performance. Implications and future research needs are discussed.
