背景:在工作滿意度的相關因素探討中,護理人員的靈性健康卻常被忽略,有待深入探討。目的:探討靈性健康與工作滿意度的關係及可能的預測因子。方法:採橫斷式研究,以方便取樣招募南部兩家教學醫院455位護理人員為研究對象,以受訪者基本屬性、靈性健康及工作滿意度量表進行資料收集。結果:護理人員靈性健康與工作滿意度呈現顯著正相關(r = .38, p < .01),護理人員靈性健康之預測因子為「工作滿意度」、「固定夜班制」、「有上過靈性課程」及「信仰基督教及天主教」。護理人員工作滿意度之預測因子為「靈性健康」、「自覺社會支持度」、「自覺身體健康」及「輪班制」。結論/實務應用:護理人員的靈性健康與工作滿意度息息相關。建議醫院能在臨床護理在職教育課程中規畫更多的靈性課程,並增加對夜班護理人員的關注。藉此提升個人的靈性健康及促進工作滿意度,進而增加護理人員留任意願。

英文摘要

Background: In investigating related factors of job satisfaction, the spiritual health of nurses is often neglected and needs to be further explored. Objectives: The purposes of this study were to explore the relationship between spiritual health and job satisfaction of nurses and identify possible predictors. Method: A cross-sectional design was used in this study, where 455 nurses were conveniently recruited from two teaching hospitals in southern Taiwan. The survey data were collected by using demographic lists of the respondents, and applying the Spiritual Health Scale and the Job Satisfaction Scale. Results: The results indicated a significantly positive correlation between nurses' spiritual health and job satisfaction (r = .38, p < .01). The predictors of nurses' spiritual health were "job satisfaction", "fixed nightshift system", "have taken spiritual courses", and "being a Christian or Catholic". The predictors of nurses' job satisfaction were "spiritual health", "awareness of social support", "awareness of physical health" and "work in shifts". Conclusion/practical application: Nurses' spiritual health might have high correlation with job satisfaction. More spiritual courses could be included into the Continuing Education curriculum in clinical settings and administrators could pay more attention to nightshift nurses as well. Both the above recommendations might improve nurses' spiritual health and promote job satisfaction, thereby increase nurses' willingness to continue employment.
