由於社會型態的改變、經濟的發展以及國防武器科技的發展與軍隊專業化的影響,國防部為符合國防需求及社會發展,積極建構以「募兵為主、徵兵為輔」的兵役制度。目前國防部在志願役士兵招募作業上雖已達到預期目標員額,但就目前志願投入軍旅的年輕人而言,除重視工作上的報酬外,更重視個人未來的生涯發展。而目前社會隨著工商業的發達、個人主義、自由主義及功利主義的影響及役期的縮減下,志願役士兵役期期滿後離職意願,將影響國軍部隊基層戰力維持及國防訓練成本的支出。 本研究以實證分析的方式,對志願役士兵個人「人格特質」、「社會支持」及「工作滿意」等觀點,以陸軍南部單位「志願役士兵」為探討對象,研析影響其離職傾向之因素,期藉由本實證研究結果,能提供國軍相關部門參考並對國軍志願役士兵甄選及募兵政策有具體貢獻。研究結果顯示:一、志願役士兵工作滿意程度與離職傾向無顯著影響;二、志願役士兵人格特質的「外向性」與社會支持的「親友支持」對離職傾向有負向影響,而人格特質的「嚴謹自律性」對離職傾向有正向影響。

英文摘要

As a result of the social change, the economical development , weapon science and technology development and the professionalized army, Department of Defense constructs the policy of “the recruitment primarily, the conscription as auxiliary” conforms to the national defense demand and the social development. At present, although Department of Defense recruits volunteer soldier achieve the anticipated target of members, but these young soldier of volunteer who join troops, not only emphasis the the reward of work, in addition, also the individual career future. Along with the influences of industry and commerce development, individualism, liberalism, utilitarianism and the deflation of service period of volunteer soldier, turnover intention of volunteer soldier at the end of their service period, will deeply affect the the fighting strength of national army forces and the cost of the national defense training. This research using empirical analysis, to discuss how volunteer soldier “personality traits”, “the social supports” and “job satisfaction” can affects their trunover intention, sample from the army in southern area of Taiwan. We hope it can help the army forces for excuting the recruitment policy of volunteers soldier by our research. The findings showed that, first, the job satisfaction of volunteer soldiers to trunover intention has no significant influence; Second, the voluntary soldier “the extroversion” of personality traits and “relatives and friends support “ of social support to turnover intention have the negative influence, but the “conscientiousness” of personality traits have the positive relationship with turnover intention.
